Stuart says shops with the lowest tech turnover rates have an effective mix of base pay and pay for going the extra mile. He also suggests digging deeper into your wallet to fi nd and keep top technicians — to the tune of $1 to $5 more per hour over industry averages of $24 to $28 per hour. And he recommends offering pay incentives for employees who obtain ad- ditional certifi cations. It's also important to recognize the importance of helping your technicians make you more money. "Profi t isn't going to come from the outside. It will come from the inside in effi cien- cies. You've got to make sure your techs can go in to fi nd a tool and that replace he's with they're not wasting any time to fi nd it," he says, advocating supermarket-style parts and tool organization. "Think of your cost as $1 per minute. How many dollars do your techs waste walking around looking for things because the shop is unorganized?" Besson says his company offers some healthy incentives to attract new technical tal- ent — like help with student loans, help with buying new tools and covering relocation expenses.
